Abstract

diikuti kesetaraan kesempatan dan kondisi kerja. Penelitian ini bertujuan menganalisis pengaruh bias gender, beban kerja, konflik kerja–keluarga, dan burnout terhadap kesejahteraan psikologis dokter hewan perempuan menggunakan pendekatan mixed-methods sequential explanatory. Sebanyak 305 responden mengikuti survei dengan instrumen terstandar, diikuti wawancara mendalam pada tahap kualitatif. Analisis kuantitatif mencakup statistik deskriptif, uji reliabilitas (α = 0,82–0,93), Confirmatory Factor Analysis (CFA), regresi linear, serta uji mediasi dan moderasi. Hasil menunjukkan tingkat beban kerja tinggi (mean = 3,87), bias gender cukup kuat (mean = 3,54), dan konflik kerja–keluarga signifikan (mean = 3,62). Burnout terutama pada aspek emotional exhaustion juga tinggi (mean = 29,1), berdampak pada penurunan kesejahteraan psikologis. Regresi menunjukkan bias gender berpengaruh terhadap beban kerja (β = 0,41; p < 0,01), sementara beban kerja dan konflik kerja–keluarga memediasi penurunan well-being. Analisis kualitatif menguatkan temuan dengan tema utama: beban peran gender, stereotip pekerjaan, kelelahan emosional, dan kebutuhan dukungan organisasi. Penelitian ini menegaskan pentingnya kebijakan SDM veteriner berperspektif GESI untuk meningkatkan kesejahteraan dokter hewan perempuan.
